رفتارهای فرا محیطی کارکنان، رهبری تحول‌گرا و نقش واسط انگیزش درونی (موردمطالعه: سازمان مدیریت پسماند شهرداری مشهد)

چکیده

افزایش انتظارات جوامع بشری از سازمان­ها و طرح دیدگاه‌های متعدد در رابطه با توسعه سرمایه‌های اجتماعی آنها، جوامع را نسبت به مسائلی مانند محیط‌زیست، بهداشت محیط، سلامت جامعه و حقوق ذی‌نفعان خود حساس‌تر کرده و مسائل متعددی در رابطه با رفتارهای نامناسب محیط‌زیستی مطرح شده است که بر نگرش افراد نسبت به شغل، سازمان و مدیران و عملکرد فردی، گروهی و سازمانی اثر می‌گذارند. پرداختن به این نوع مسائل به‌عنوان بخشی از راهکارهای توسعه سرمایه‌های اجتماعی سازمانی باید موردتوجه مدیران قرار گیرد. پژوهش حاضر به بررسی رابطه رهبری تحول‌گرا با توسعه رفتارهای فرا محیطی کارکنان ­به‌واسطه نقش انگیزش درونی در سازمان‌ها پرداخته است. سازمان مدیریت پسماند شهر مشهد با توجه به نقش برجسته این‌گونه از سازمان‌ها در این عرصه، به‌عنوان سازمان موردمطالعه انتخاب و این روابط با مدل‌سازی معادلات ساختاری بررسی گردید. نتایج حاصل رابطه مثبت و معنی‌داری بین رهبری تحول‌گرا و انگیزش درونی و همچنین بین رهبری تحول‌گرا و رفتارهای فرا محیط‌زیستی را نشان می‌دهد. رابطه مثبت و معنی‌داری بین انگیزش درونی و رفتارهای فرا محیطی کارکنان نیز مشاهده و نقش واسط انگیزش درونی نیز مورد تأیید قرار گرفت.

چکیده [English]

Increasing the expectations of human societies from organizations and proposing multiple views on the development of their social capital, has made communities more sensitive to some issues such as the environment, environmental health, community health and stakeholders rights. In this respect, numerous issues in relationship with inappropriate environmental behaviors has been raised, which effects on people's attitudes toward work, organization and performance. Managing these types of issues as part of strategies for developing corporate social capital should be addressed.The present study investigates the effect of transformational leadership on development of employees' pro-environment behaviors and intrinsic motivation in organizations in Mashhad waste management organization by structural equation modeling. The results shows a positive and significant relationship between transformational leadership and intrinsic motivation, and between transformational leadership and environmental behaviors. Also, there was a positive and significant relationship between intrinsic motivation and peripheral behaviors of employees and the role of intrinsic motivation.
